Situation - October 2004

The client, a leading player in the UK ventilation market, was primarily looking to improve people management whilst improving communication at all levels within the Company. It was felt at Board level that the existing performance management/appraisal system needing revising and updating to help people meet the business objectives. Additionally there was a need to train people to run effective performance reviews and appraisal meetings.

Solution - From January 2005 onwards

Working with the Chairman, Chief Executive and Personnel Manager, a thorough review of the existing system was undertaken, involving 1:1 interviews with the senior and middle management team. As a result, a staged approach for implementing a new performance management system was proposed as follows:

  1. Develop new job descriptions and identify core skill profiles for each role
  2. Develop performance measures and set objectives for departments/individuals
  3. 'Build the system' i.e. develop all documentation and ‘guidelines for use’ booklet
  4. Launch the process through formal skills training in managing performance
  5. Follow up and evaluation

It was agreed from the outset that to ensure complete success and 'buy-in' across the Company, it would essential to roll-out the process from senior management downwards.

Outcome - Progress made by January 2006

All documentation was developed by the end of March and training for all the senior and middle management completed by August 2005. All the management team now have clear job descriptions and performance objectives that link to the business plan and are currently undertaking their first round of performance reviews. There is also a greater transparency with regard to communication, from elements such as Company financials through to improved employee feedback and ongoing dialogue around how people wish to be managed.
